بررسی تأثیر پنهان‌سازی دانش بر عملکرد: متغیر میانجی خلاقیت فردی (نمونه پژوهی: کارکنان نهاد کتابخانه‌های عمومی کشور)

چکیده

مقدمه و اهداف: هدف از انجام این پژوهش بررسی تأثیر پنهان‌سازی دانش بر عملکرد با نقش میانجی خلاقیت فردی در بین کارکنان نهاد کتابخانه‌های عمومی کشور است.
روش‌ها: روش پژوهش حاضر، توصیفی و از نوع پیمایشی بوده و براساس هدف، کاربردی است. جامعه آماری این پژوهش مدیران، کارکنان اداری، رؤسای شهرستان‌ها در نهاد کتابخانه‌های ‌عمومی‌ کشور بوده و نمونه پژوهش شامل 215 نفر که به‌روش نمونه‌گیری خوشه‌ای انتخاب شدند. ابزار گردآوری اطلاعات این پژوهش برای سنجش پنهان‌سازی دانش از پرسشنامه سرنکو و بونتیس، داده‎های مورد نیاز پنهان‌سازی دانش از پرسشنامه‎ای حاوی 12 گویه، در سه بخش پنهان‌سازی طفره‌آمیز، گنگ بازی کردن، و پنهان‌سازی منطقی استفاده شد. همچنین جهت سنجش خلاقیت فردی از پرسشنامه کرنیاوانتی و همکاران و برای سنجش عملکرد از پرسشنامه باباکاس و همکاران استفاده شد که پایایی آن از طریق آزمون آلفای کرونباخ و از روایی ابزار تحت‌عنوان روایی‌همگرا و روایی‌واگرا برای تأیید روایی ابزار اندازه‌گیری استفاده شد. تحلیل داده‌ها با استفاده از شاخص‌های آمار توصیفی همچون توزیع فراوانی و آمار استنباطی و روش مد‌ل‌سازی معادلات ساختاری با Smart PLS انجام شد.
یافته‌ها: یافته‌ها نشان داد پنهان‌سازی دانش با عملکرد رابطه منفی دارد. همچنین پنهان‌سازی دانش تأثیر منفی و معنی‌دار بر خلاقیت فردی دارد. خلاقیت فردی ارتباط مثبت و معنی‌داری با عملکرد دارد.
بحث و نتیجه‌گیری: نتایج نشان داد خلاقیت فردی به‌عنوان یک میانجی در رابطه بین پنهان‌سازی دانش و عملکرد عمل می‌کند.
اصالت: این پژوهش به‌طور قابل توجهی به ادبیات پنهان‌سازی دانش کمک خواهد کرد. یافته‌های این پژوهش، وجود شکاف‌های پژوهشی در درک رابطه بین پنهان‌سازی دانش و عملکرد را برجسته می‌کند.
